作者簡介
溫澤楠本科和研究生都畢業(yè)于澳大利亞麥考瑞大學(xué),分別獲得經(jīng)濟(jì)學(xué)學(xué)士和法學(xué)碩士學(xué)位。目前擔(dān)任東亞銀行南寧分行行長。她在銀行業(yè)和金融服務(wù)領(lǐng)域擁有超過二十年的領(lǐng)導(dǎo)經(jīng)驗(yàn),具備豐富的分行管理、銀行間業(yè)務(wù)運(yùn)營以及在中國多個(gè)地區(qū)戰(zhàn)略業(yè)務(wù)發(fā)展的綜合經(jīng)驗(yàn)。
在擔(dān)任目前職務(wù)之前,她于2020年被任命為東亞銀行上海分行金融機(jī)構(gòu)部副總經(jīng)理,2018年至2020年擔(dān)任東亞銀行寧波分行行長。她的經(jīng)驗(yàn)還擴(kuò)展到了區(qū)域領(lǐng)導(dǎo)崗位,在東亞銀行沈陽和深圳分行擔(dān)任過多個(gè)高管職務(wù)。
溫澤楠目前正在SJTU-SMU DBA攻讀工商管理博士(DBA)。通過DBA之旅,她希望加深對(duì)銀行業(yè)組織戰(zhàn)略和創(chuàng)新的理解,將學(xué)術(shù)嚴(yán)謹(jǐn)與實(shí)際領(lǐng)導(dǎo)見解相結(jié)合,推動(dòng)金融服務(wù)的可持續(xù)發(fā)展。

論文摘要
在當(dāng)今動(dòng)態(tài)且知識(shí)密集的工作環(huán)境中,員工創(chuàng)新已成為組織成功的關(guān)鍵因素。本研究探討了感知團(tuán)隊(duì)績效目標(biāo)導(dǎo)向(P-TPGO,即個(gè)人認(rèn)為其團(tuán)隊(duì)重視超越他人),如何影響員工的創(chuàng)新表現(xiàn)?;谀繕?biāo)導(dǎo)向理論和社會(huì)交換理論,我提出感知義務(wù)和知識(shí)共享作為中介變量依次影響這一關(guān)系。此外,我還考察了感知合作氛圍作為關(guān)鍵調(diào)節(jié)變量,加強(qiáng)這些間接效應(yīng)。利用中國某組織全職員工的時(shí)間滯后數(shù)據(jù),結(jié)果表明,當(dāng)員工感受到高合作氛圍時(shí),P-TPGO通過增加感知義務(wù)和知識(shí)共享來提升創(chuàng)新表現(xiàn)。這些發(fā)現(xiàn)為創(chuàng)新文獻(xiàn)做出了貢獻(xiàn),確定了P-TPGO是創(chuàng)新的新前因,強(qiáng)調(diào)了感知義務(wù)作為動(dòng)機(jī)驅(qū)動(dòng)的作用,并突顯了團(tuán)隊(duì)氛圍的情境重要性。文中還討論了團(tuán)隊(duì)設(shè)計(jì)和創(chuàng)新管理的實(shí)際意義。

Abstract
In today’s dynamic and knowledge-intensive work environments, employee innovation has become a critical factor for organizational success. This study investigates how perceived team performance goal orientation (P-TPGO), an individual’s belief that their team emphasizes outperforming others, influences employee innovation performance. Drawing on goal orientation theory and social exchange theory, I propose that felt obligation and knowledge sharing sequentially mediate this relationship. Moreover, I examine perceived cooperative climate as a key moderator that strengthens these indirect effects. Using time-lagged data from full-time employees in a Chinese organization, results revealed that P-TPGO enhances innovation performance through increased felt obligation and knowledge sharing, particularly when employees perceive a high cooperative climate. These findings contribute to innovation literature by identifying P-TPGO as a novel antecedent of innovation, highlighting felt obligation as a motivational driver, and underscoring the contextual importance of team climate. Practical implications for team design and innovation management are discussed.
